Retaining Talent at Clarian Health
Situation:
Healthcare workers frequently move from employer to employer as they pursue career advancement, and holding the same position through retirement is rare. Clarian has between 600 and 800 unfilled positions. Since these high-demand positions exist in every career pathway in healthcare, finding a way to retain and promote existing talent is paramount to Clarian’s ability to remain a premiere healthcare provider. Clarian Health wants to retain their talent by offering advancement opportunities within their system.
Solution:
Clarian partnered with Adayana to design and build the Promoveo program, a retention and promotion strategy to help new and existing talent find the right career in the healthcare field.
“We’ve learned that one of the best aspects of developing employees and “promoting from within” is increasing the percentage of minorities working as caregivers in our health system. This upward mobility not only enriches the diversity of our Clarian culture, but moves us closer to a workforce that more adequately reflects our patient population. Promoveo is a win-win for everyone—our employees, our health system, and our patients.” -Sherry Makely, Ph.D., Manager, Employee Education and Development, Clarian Health
Promoveo® is a structured learning experience that helps participants identify a health career to pursue and develop an action plan based on achieving that career. Promoveo participants attend 8 to 12 classes and three progress evaluation meetings after completion of the last class. Participants use the “Discover-Plan-Act-Evaluate” continuous improvement model.
To supplement the classroom experience, participants also have access to the Promoveo Portal, the central repository for class information; customized assessment tools; a Clarian-specific career research tool; and a custom-built Action Plan tool. Additionally, the online Promoveo Library provides links to external assessment and career research tools organized in a logical, one-stop-shop format.
Success:
Clarian measures the success of Promoveo using several metrics, including (but not limited to): the number of participants who complete the course; participants’ overall achievements toward their goals at 30-, 60-, and 90-day milestone meetings; the number of participants who achieve a promotion, career change or enroll in a training program within a year after completing the program; and the number of participants who go on to fill “mission critical” positions post-Promoveo. Promoveo is a win - win for employees and the organization. Promoveo helps participants learn how to make informed career decisions, how to find the best “fit” now, and how to advance in their health career for years to come.
